Making the most of change

Frit Ravich S.L. is an international family-run producer and distributor of chips, snacks, and nuts for the food, hospitality, and consumer markets. In Spain, the company serves more than 50,000 points of sale with 24-hour deliveries. Internationally, it operates a subsidiary in France and exports to 27 countries.

As a producer, it sells 1,000 lines of potato chips, snacks, and nuts under its own brands. As a distributor, the company works with a portfolio of more than 3,500 product lines for global brands such as Mars Spain, Nestlé, Ferrero, Red Bull, and Haribo, among many others.

Founded in 1963, Frit Ravich achieved success with this dual model through the synergy between its manufacturing and distribution businesses, with the company continuously innovating and investing in new technologies in parallel with supporting a people-first approach. The pairing of belonging and innovation sits proudly at the center of its culture; Frit Ravich is known for its nonconformist spirit and zest for change.

When embarking on its digital transformation project, the executive board entrusted HR and IT to lead the way. In a project called “Butterfly,” Frit Ravich sought to embed its “Feel Frit” culture while retaining the essence of an organization that’s been nurtured over 60 years. The Feel Frit culture aligns with core principles of collaboration, growth mindset, and customer orientation as well as its change management values of simplicity, autonomy, and cross-functionality.

Inspiring and supporting employees through technology adoption

During the first year of the Butterfly project, Frit Ravich focused on realizing potential from a culture of innovation and transformation by dedicating 65% of its transformation budget to bringing its people strategy to life. It did this by collaborating across the organization and investing in SAP SuccessFactors HCM, supported by strong communication and change management plans. This approach enables a more flexible organizational structure, with autonomous teams capable of making agile decisions and collaborating to innovate.

A longtime SAP customer, Frit Ravich previously used the on-premises SAP ERP Human Capital Management solution to manage core employee data before transitioning to SAP SuccessFactors solutions. To recalibrate core HR management, Frit Ravich adopted the future-fit functionality offered by the SAP SuccessFactors Employee Central solution. Then to embed its Feel Frit culture in talent management processes, it implemented additional SAP SuccessFactors solutions to help it recruit and onboard new talent. And in terms of its commitment to transformation while delivering opportunities for meaningful work and personal growth, Frit Ravich adopted solutions for learning, performance management, and compensation. This connected suite of cloud HR technology allows constant evolution that supports employees with diversity in functions, challenging projects, continuous learning, a global vision of the business, and cross-team collaboration.

For a company that is continuously innovating and embracing new technologies, Frit Ravich’s investment in SAP SuccessFactors HCM marked the beginning of a new way of working with less hierarchical structure and more flexibility. So, when the company set its sights on doubling sales by 2030, Frit Ravich made sure that the solutions were at the heart of the company’s growth agenda.

Adoption and usage of SAP SuccessFactors solutions is high, with 96% of our employees being mobile users. This doesn’t happen without the right context—our obsession is making the adoption of new technologies part of our employees’ development.

Evolving as a modern, skills-based organization

With the Butterfly project, Frit Ravich successfully infused its Feel Frit mindset throughout the organization, embedding a culture that inspires transformation and breathes life into its core values. By adopting SAP SuccessFactors HCM, Frit Ravich stays true to its family company heritage, where belonging and technology work side by side, and close collaboration between departments is part of the business fabric.

Self-service and mobile access to HR tools provide an intuitive employee experience, while the integrated learning experience allows Frit Ravich to cultivate the adoption of new technologies as part of employee development programs. With the SAP SuccessFactors Learning and SAP SuccessFactors Performance & Goals solutions, personalized training and development plans align with the company’s corporate goals, helping ensure no one gets left behind.

Rebeca Montilla, talent manager at Frit Ravich, believes that the adoption of SAP SuccessFactors solutions played a crucial role in making the company’s Butterfly project a reality. She comments, “SAP SuccessFactors has contributed to making our transformation project tangible, providing a tool that brings value to our employees’ working lives.”

Frit Ravich continues to work with SAP to take its people processes to the next level and develop its talent pool with a skills framework for employees and candidates. The company is also reshaping how it structures systems and supports employee development to improve talent capability. This involves exploring new functionalities such as the talent intelligence hub, which provides a centralized framework linking a library of skills and attributes to job profiles, hiring requisitions, and learning courses.

Maria Saló, chief people and culture officer at Frit Ravich, comments, “We believe a skills-based organization will help us rethink our perspective of each job. We will move toward roles that allow people to grow beyond their tasks and their current skills and think about what they can develop in the future.”

The Joule copilot will change the way we interact with our people on a daily basis. This does not mean that we’ll lose out on direct contact with them, but rather it will make HR interactions faster, more accessible, and more convenient, with 24x7 access. We look forward to Joule becoming a part of our team.

Incorporating AI technology as a key driver of its Feel Frit culture

Frit Ravich is now implementing artificial intelligence (AI) focused on empowering its people with AI-assisted user experiences that help it tackle its business expansion ambition. Using SAP SuccessFactors HCM with the Joule copilot, the company has been testing the AI-enabled capabilities embedded in the SAP SuccessFactors Recruiting solution to transform skill matching and skill inference in recruiting and talent attraction. This helps its recruiters find and screen the best candidates more efficiently while also giving candidates a better way to apply for the right opportunities for them, based on their skills.

The company also plans to implement more AI capabilities across SAP SuccessFactors HCM, such as the ability for hiring managers and recruiters to automatically generate recommended interview questions to help ensure greater engagement with top candidates. As Saló concludes, “AI is actually an opportunity because it can streamline processes, enabling us to truly focus on and take care of people.”
